HR Head
It is important that along with brilliant products and great customer relationships, we invest in creating a great team, attract world class talent, focus on people development, have strong performance systems and strong processes to support the organisation needs - these indeed, hence, and will be the key ingredients of the HR role
An HR Head would focus on and help the SBU Heads in systematizing and implementing the following :
Help recruit the best talent :
- The responsibility for building the best team is always its manager's however, strong HR processes can aid significantly.
- Internal existing pool of talent: We can improve in the area of strength identification and mapping strengths to roles. There seems to be a huge scope for pushing lower and middle level team members to take up more responsibility and build in the SBU Heads the trust to delegate. Internal movement and growth is also a way to - recruit- the best talent.
- External additional pool of talent: We need to identify and attract the best, maybe the interviewing process needs to focus more on the what will the person do, skills needed and the frequent behaviours that the best people in that function demonstrate.
- Managing the talent pool needs to be systematized. Attracting bright and fresh blood from across various campuses will be one of the key initiatives too - associating with campuses round the year will help achieve this aim.
People Development :
- I think we learn when we are exposed to ideas (information), situations (challenges/demands) and people. Hence, we feel the way to engineer people growth is to help them in the same way.
- Of course, a big part of it is self-driven, but we don- t think there is any shortage of self-driven people.
People development is important : People stay motivated - this is the MOST important factor related to motivation (pay, good work conditions, feeling of success are others)
There needs to be continuous skill building in areas of Leadership training and building entrepreneurs in the organization.
Managers need leadership training.
What is leadership- - Leadership- means taking ownership.
Someone once said - Excellence means taking unconditional responsibility- . Leaders always look for solutions, not just at the problems.
Building Entrepreneurs - three skills everyone must have:
a. Technology skills
b. Customer focus (a way of thinking)
c. Ability to work together in teams
- Valuing the inherent desire in each person to grow and contribute more will also drive the design of career paths, coaching, job rotation etc
Strong Performance Systems :
a. Help create processes that will help Managers set clear expectations constantly - clear short-term focus and clear metrics. The HR Head needs to get this process to work for each SBU Head. Helping an SBU head do the task above will multiply the SBU Heads productivity and also make people clearer on how they need to adapt/ respond to the changing needs.
b. Identify specific behaviours based on studying the best performers for each task. Look for the manifestation of these behaviours in the team members
c. Ensuring that the SBU head quickly shares feedback of poor performance once the performance evaluation highlights the same)
d. Research on how to get Goal setting and Individual Development Plan linked to the performance for all.
e. Create a mechanism on how to capture quarterly feedback - capturing this in a way that the internal teams depending on each other, too, can also share this frequently and openly.
Essentially the above points are what a GOOD Manager should do. Most of us need to transition from good functional doers to people who - manage- teams effectively. The HR Head will actually have to help build systems that will accelerate the process from doing to managing to leading.
What kind of a person will fit in to lead the efforts :
We feel a person who is passionate about HR, people development initiatives is ready to work on building and creating systems and not just simply leading them, will be a good fit.
As far as the desired skills and experience go:
1. Should have at least 5 years of experience - some concrete work in key HR initiatives
2. Experience in developing strategies, talent development, and management
3. Willing to be based out of Bangalore with travel to - Ahmedabad - as necessary
